There is lack of documentation (or at least I couldn’t find it) – how to create a new theme (color) with T3 3.
The .less files are very confusing and generally an abstract technology and really hard to understand and use. I find it completely confusing.

Is there a way to work with normal HTML/CSS markup only?

well best thing to start you off would be to go to T3 Website

there is nice knowledge-base growing about the stuff you asked, and its not that hard once you get a hang of it, just take some time and read through whitepapers and you should be doing ok
